一、企業存在的招聘問題
企業為什么經常招聘不到合適的人才，分析總結有以下幾方面原因：
（1）初試主觀化。初試時，面試官通常是提問一般的常識性的基礎問題，然后憑主管印象篩選面試者，缺乏對面試者專業性、適用性的深入了解。
（2）對崗位缺乏準確定位。缺少完善的職責體系以及必要的工作分析，不清楚崗位職責內容以及其準入的知識與技能要求。
（3）缺乏系統性和規范性。公司缺乏人才規劃，不具有系統、規范的人才招聘體系。招聘過程反復、繁雜，“審問式”、“程式化”的面試過程、“急用即招”式的人才需求預測等，導致人才與崗位的匹配度低，招聘有效性低。

二、提升企業招聘有效性
企業招聘中存在的問題如此之多，如何才能合理避免這些問題，提高企業招聘的有效率？
建立合理、規范的招聘流程：由企業人力資源部門進行初步面試，主要把握應聘人員的基本素質是否符合企業招聘崗位的基本要求；由相關部門進行專業面試，主要把握應聘人員是否能夠達到應聘崗位所要求的專業知識與技能要求；對于公司內關鍵崗位或中高層崗位應聘者，在經歷前兩步后，需要再增加1-2次面試，由公司高層進行復試（中層以下的關鍵崗位應聘者可先由中層面試后，再由高層進行終試）。
以合理、規范的招聘流程為基礎，設計合理、高效的面試流程：招聘人員簡要介紹：需簡要介紹公司的大致情況、發展前景、招聘崗位工作內容、知識與技能要求以及薪酬待遇等，以便應聘者對公司及應聘崗位有一個整體了解；應聘人員自我介紹：結合招聘人員對公司及崗位的介紹，針對性的對自身進行介紹，主要包括自身基本情況，對公司、崗位的了解，自身所具有的與崗位相宜的特質、經驗等與應聘崗位匹配度或關聯度高的內容。

1. 面試官都很少提出很好的問題
即使很熟悉你的前提下，面試官也很少會提出有亮點的問題，大多數是非常愚蠢的。比如自我介紹，因為這個問題太廣泛了。這個時候你最好跳過介紹自己，而重點介紹將如何勝任這個工作，以及過去取得哪些成就。特別是前者，如何讓他信服你具有這個能力。比如大多數的求職者都寫上自己精通SSH等框架，這剛好是我們想要的，所以我們請他簡單介紹ssh交互的過程，但是非常多的人不能完整的描述;相反，有些坦然自己熟悉java的開發，因為之前的公司非常規范，框架都是由資深人員來搭建，所以自己并不熟悉。然后我們提問了一些JAVA的知識，果然很熟悉，所以就聘請他了。(注：我們需要的是JAVA工程師， 招聘資料上沒有任何地方指明一定要精通SSH框架，但是提問的時候，我們總是習慣性地問一下)。
2. 認為面試官是掌控全局的人
不少的應聘者容易緊張，擔心準備不足，實際上很少有面試官是準備充分的，并且他們特別容易分心，通常是依靠經驗在臨時表演。我的好多次面試，都源自人資兩分鐘前的一個電話，所以我會選擇先讓應聘者自我介紹，然后趕緊偷看一下簡歷。
3. 自信從容，注意你的肢體語言
有一位5年開發經驗的應聘者，關于技術部分，我們面試了10多分鐘，兩輪下來確認沒有問題了。但是在最后高層主管進行復試的時候，卻被刷掉了。原因是面試過程中，他不時地擺弄手中的會客卡，讓他有回答問題不自信的嫌疑。
4. 不要抱怨前公司和同事
就在今天面試的一位2年經驗的JAVA工程師，當問及為何離開之前的公司時，他就開始抱怨之前的公司氛圍不好，同事沒有工作激情等等。這至少體現他缺乏團隊精神。即使后面的面試，他如何優秀，也很難打動面試官了。

2.年齡。年齡可以跟在姓名后帶過（I am XXX， 25 years old）。
3.原來的院校、專業。注意：一定要把原來學校的英文名稱、專業的英文名稱弄清楚（尤其是跨校、跨專業的學生）。

2.優勢，即強調研究生相對于本科生在知識、學術方面的優勢。如：知識面更廣（wider knowledge）、學術更專業（more professional）、眼界更廣闊等（broaden one's horizon）。
3.規劃，即強調考研對你的未來的積極影響（have a positive effect on…），可以從求職、職業規劃、人生經歷等方面入手進行說明。可參考的詞匯、短語如下：be helpful， contribute to， be beneficial to， be conductive to， be a definite advantage， become a strong point when it comes to…等。

②邀請院領導(范書記、田書記)、輔導員(呂老師、田老師、戴老師等)等做評委，體現競選的公平公正性。
③購買飲料、布置會場、安排初試時的接待人員，登記人員等。
④通知參加競選的新生時間地點。(提前二十分鐘到達
會場，無辜或未請假遲到者不予競選)
會場：①由接待人員安排競選人員就坐，登記人員進行到場登記安排競選人員的競選順序。
②由接待人員接待院領導，老師及安排就坐，同時將競選者的資料交給評委們。
③主持人宣布藝術學院第四屆招新開始及介紹評委，介紹學生會及競選規則等。
④院領導、老師、主席團講話。
⑤主持人宣布競選開始，參加競選者根據順序上臺進行自我介紹，在每個競選者自我介紹完后評委可對其進行提問。
⑥競選同時4名統計員統計每個競選者得分及排名。
⑦競選人員全部競選結束后由評委老師做感想講話，同時4名統計員統計出初試晉級人員名單交至主持人處。
⑧主持人在評委講話結束后宣布晉級人員名單及相應部門，同時通知晉級人第二輪參選初定時間，地點有相關部門負責人分別通知。最后宣布初試結束。請評委老師先退場，然后其他同學一次退場。
⑨5名干事留在會場收拾會場，將垃圾清理干凈。
注意：
①對競選者必須保持公平公正的打分原則;
②從以下幾個要求對競選者的初次考察：對言語表達能力的要求;對邏輯思考能力的要求;對組織協調能力的要求;對工作責任態度的要求;對隨機應變能力的要求。
③對競選者自我介紹結束后的提問可以參考附表。
(三)復試
1、準備：
①在結束第一輪競選后由主席團組織對招新小組開一次小結會，對第一輪競選工作中的不足進行改進完善，同時就第二輪競選進行一次探討，確定第二輪各部門考核重點，考核時間(初定于10月13號)，地點，人員分工等，同時安排人員做好相關的統計工作。(初定于10月11號)
②在招新小結會結束后各部負責人通知相應部門的晉級人員第二輪競選地點(初定于510)和時間。準備好復試的題目和相關問題。
2、會場：
①10月13號實踐部負責人提前半小時到達會場布置會場。
②待競選者到達會場后分發相關試題，并對試題講解要求等。然后讓競選者準備。
③就實踐部所需人才特點的相應考核重點對競選人員進行考核。我們負責人對競選者打分，提問等。
④競選者考核結束后實踐部負責人談談感言，然后退場。
⑤在復試結束后實踐部對考核結果進行審核決定出最后晉級人員。
⑥待競選人員退場完畢后我們部負責人收拾會場，回去做好最后工作總結，并將結果報至主席團。
(四)主席團審核，公布
1、待各部門將最后晉級名單及工作總結匯報至主席團后，主席團就這次面試開總結大會，對最后晉級人員進行確定，由各部負責人通知相應部門預選干事名單。
2、就晉級人員進行為時一個月的工作考核工作由主席團對各個部門進行工作布置。
四、實踐考核：
1、通知實踐部預選干事于10月17號17：00點至510進行第一次例會。
2、于16號之前我部負責人準備好一個考核預選干事工作能力的考核方案并準備好有關資料。(初步定為就11月17日大學生節做一個活動策劃書)
3、10月17號我部負責人提前到會場布置會場，將考核資料分發到每個預選干事位置上。
4、待干事到齊后開始第一次例會，例會期間講解這次任務的資料和相關要求，要求在下一次例會時將策劃書交至負責人處。每次例會中實踐部負責人對每個預選干事進行仔細觀察其各方面表現和能力。
5、在為時一個月的最后考核中，實踐部負責人對每個預選干事從第一輪面試到最后一個月的考核結果進行總結打分并提交至主席團。
五、招新結束：
1、在各部門將最后每個預選干事總結打分提交至主席團后由主席團和每個部門負責人開會討論決定最后各部干事名單，公布于二樓學生科門口公告欄。
2、在所有工作結束之后主席團于各部負責人開會就這次招新工作的優缺和每個部門工作表現等進行一次最后的總結。

I am very glad to be here for this interview. First let me introduce myself. My name is abc, 25 years old. I come from Weifang, a beautiful city of Shandong Province. I graduated from Commercial College in July, 2001 and major in finance. Then, I was a teacher in abc, When I was a senior school student, I am interested in thought and began to read a certain classic work of Marxism, especially I finished reading “the florilegium of Mao ZeDong”. From then on, I have dabbled in more and more theoretical works and accumulated great interests in theory study, especially in Marxism.
I have a dream, a dream of my study. I wish devote my whole life and energy into the development of the Marxism. If I have the opportunity to study in abc University, I’ll dabble in as much as document about the specialty as possible. If it is possible, I want to get the primary accomplishment in my major, at least, a stable basis.
Personally, for today’s China, the first task to the development of Marxism is a process of construction. That’s to say, we should understand Marxism mostly from the aspect of construction and development of social society. Only when our socialistic country has a more rapid and balance development than the capitalistic, we can enhance the attractiveness and persuasion of Marxism eventually.
我的自我介紹（我是在職的,希望對大家有點幫助）：
The next year, I was transferred into the Principal Customer Department, responsible for the Developing and strengthening a good relationship between the principal customers and my company .Two major customers, Henan Provincipal Department of Transportation and Henan Provincial Department of Personnel, are under my work.
However,with time going on ,the more I experienced, the clearer I realized that I'm really interested in the Enterprise Management .I find many enterprises have the problem of an unmatched management to its developing speed . I'm eager to learn more about management and I hope I can study further in this University.
在財務部，主要負責帳單和憑證的核對，對金碟k3財務系統也有一定的接觸。采購部方面，負責iso環境認證體系的建立。主要跟公司的供應商進行溝通，調查了解他們提供的產品(原料)是否符合環保標準，并負責環保協議的簽訂。
一、工作表現與收獲
在實習期間，嚴格遵守公司的規章制度，積極投入到工作中，做到了自覺、自律、自學、自新。自己雖是實習，但我以對正式員工的要求來要求自己。自覺遵守考勤、辦公管理等規定。堅守xx人守則，從小事做起，從身邊的事情做起，嚴于律己。
我不是學財會專業的，在財務部實習有一定的困難。但我做到了“心態歸零”，通過自學、請教等方式努力學習財務知識，提高了自己的工作能力和服務水平，養成了持續“工作+學習”的意識。
在xx的最大收獲在于體驗到了其獨特的企業文化。xx那種“創造顧客、貼近顧客、服務顧客、感動顧客”的經營思想，那種“先學做人，后學做事”的理念，使我深深認識到企業管理不僅是一門科學，更是一種文化。文化是企業的靈魂，是企業核心競爭力所在。
二、自身存在問題
第一 自己的財務知識有限，而同事們的工作繁忙。不能經常請教他們，以至很難對公司作出較大的貢獻。
第二 自己身兼兩職，隸屬于兩個部門。有時不能很好的區分工作的主次輕重，工作效率不是特別高。
第三 缺乏協調的技巧。因為身受“雙重領導”，財務部與采購部同時需要我的情況時有發生。而我未能提出解決問題的方法，只是等兩位經理協調后才開展工作。
第四 未能積極地與公司高層溝通。常務副總曾對我----一個行政管理專業畢業的學生到財務部工作表示關注，“雙重領導”也不時發生小矛盾。但自己沒有主動地與公司高層接觸溝通，解決存在的實際問題。
四、除了收獲、看見自身不足外，也憑借較扎實的理論基礎，發現了公司存在的一些不足：
第一 招聘錄用不是非常規范。在體育中心的招聘現場，我遞交簡歷說明應聘人力資源職位后，招聘人員互相交流“素質不錯，不能做人力資源管理，其他職位也行。”而未問我是否愿意服從調配，感覺自己沒受到尊重。一百多人參加了復試，復試很簡單就是“一分鐘自我介紹”，然后追問一兩個問題。這樣很可能導致能力強但缺乏面試技巧者被篩選出去，或沒能力但熟練掌握面試技巧者進入公司。不管出現哪種情況，對公司來說都是個損失。我曾參加過國家公務員面試，雖未能成功，但我比較心服，我覺的結構化面試是比較公平有效的。
第二 培訓機制有待完善。為期一個星期的封閉式培訓，感覺就像是在渡假。培訓講師大多是市場上很出色的人員，但上起課來明顯力不從心。紀律比較松散，缺少激勵士氣的課程，未能形成一套規范的培訓體系。我曾經在某保險公司接受兩個月的培訓，覺得保險公司培訓課程的設置，培訓的方法都值得其他公司(尤其是銷售服務型的公司)效仿。
